Referrals, Job Boards or a Specialist? How to Hire Senior Staff in the UAE Without Losing Months

By CA Ketul Patel, Founder, Accounting Baba  ·  2026-09-18  ·  Surat, India & Dubai, UAE

Referrals and job boards are fine for junior and mid-level hires. For a manager or a leadership role they usually stop working, for a simple reason: the person you want is rarely the person browsing job boards or asking around at a networking event. They already have a job, and often a decent one. Reaching them takes headhunting, and headhunting is specialist work that takes real time.

This guide explains where referrals and in-house recruiting reach their limit, what a specialist actually does, and how to decide which route fits which role.

Referrals Feel Free. They Rarely Are.

Asking your network for a recommendation costs no fee, and it often works well for a first accounts assistant or a junior marketer. The costs are hidden, and they arrive later.

For a quick, low-risk hire these costs are tolerable. For a senior hire they are not. A wrong hire at manager level sets a team back by months, and in the UAE, where visa processing is slow and the Labour Law sets notice periods of 30 to 90 days, undoing it is slower still. Referrals can be short-term useful and long-term expensive.

Your In-House Team Has a Time Problem, Not a Skill Problem

Most in-house HR or admin teams at growing companies handle several openings at once, alongside onboarding, payroll and everything else. Recruitment gets whatever hours are left over.

So the default method becomes posting the role on job boards and waiting. That works for entry-level and junior roles, where plenty of active candidates apply and screening is the main job. It works poorly for senior roles, because most experienced managers are not actively applying, a point LinkedIn's own recruiting guidance makes about the wider workforce. They respond to being approached, not to being advertised at.

An urgent senior opening makes this worse. Real headhunting cannot happen in the gaps between other tasks. It needs someone whose whole day is finding, approaching and screening the right people.

What Headhunting Actually Involves

  1. A proper brief. What the role really does, what success looks like in the first year, why the seat is open, and what the budget can and cannot stretch to.
  2. Market mapping. Working out which companies employ people who do this job, how their teams are structured and where the realistic candidates sit.
  3. Competitor research. Which competitors and adjacent firms have the people you want, and which of those firms are likely to be losing people or growing slowly.
  4. Keyword research. Turning the role into search terms: titles, tools, certifications and regional variants that surface the right professional profiles, including people who never use the job title you would guess.
  5. Direct approach. Contacting people who are not looking, and explaining clearly why a conversation is worth their time.
  6. Screening and verification. Speaking to each candidate, checking history and, for finance roles, having a practising Chartered Accountant assess technical depth.
  7. Shortlist, negotiation and replacement terms. Presenting a small number of strong profiles, helping close the offer and standing behind the placement afterwards.

Done manually, steps two to four can take a consultant a week or more before a single candidate is contacted. This is usually the point where an in-house team gives up and goes back to the job board.

How We Compress the Research Stage to About Three Working Days

At Accounting Baba we run the slow first stage, market mapping, competitor research and keyword research, through an AI automation workflow built for this purpose. From the brief, the workflow assembles the market map and a first list of relevant profiles, and that typically reaches the client within three working days.

Automation speeds up the research. It does not replace judgement. Every candidate on a shortlist is spoken to and reviewed by our team, including practising Chartered Accountants for finance roles, before you see a profile. Faster research simply means the human work starts sooner.

Five Questions to Ask Before You Hire for a Senior Role

  1. Is the person I want likely to be looking right now? If not, an advertisement will not reach them.
  2. Who on my team has the hours to work on this every day for the next month?
  3. What happens if the hire leaves within ninety days? Who bears that cost?
  4. Has anyone independently verified the last two roles?
  5. What does another month of this seat staying empty cost us? Lost work, stretched colleagues and delayed decisions all count.

Frequently Asked Questions

Are referrals a good way to hire senior staff in the UAE?
Referrals are fine for quick, low-risk hires, but for senior roles they carry hidden costs: a limited pool of people from your own circles, no replacement terms if the hire leaves, and no independent verification of the candidate's history. They are a useful input, not a complete process.
Why do job boards not work well for senior roles?
Job boards reach people who are actively applying. Many experienced managers are employed and not searching, so they tend to respond to a direct approach rather than an advertisement. Boards work well for junior and entry-level roles where many active candidates apply.
What is headhunting in recruitment?
Headhunting is the direct approach of professionals who are already employed and not applying for jobs. It involves mapping who does the job in the market, researching competitors, identifying the right people, approaching them and persuading them a move is worth discussing.
What is market mapping in recruitment?
Market mapping is the research stage of a search: identifying which companies employ people doing the target role, how their teams are structured and who is likely to be a realistic candidate. It defines who should be approached before any calls are made.
How long does a specialist search take?
It varies by role and market. At Accounting Baba the research stage, market map included, typically reaches the client within three working days of the brief, and the first shortlist follows within 7 working days.
When should a company use a specialist recruiter instead of its in-house team?
When the role is senior or leadership level, when it is urgent, or when the in-house team is already handling several openings. A specialist can work on the search full time, which an in-house team rarely can.
Does AI replace the recruiter?
No. Automation speeds up research such as market mapping, competitor research and profile searching. Judgement, candidate conversations, verification and negotiation still need people. At Accounting Baba every shortlisted candidate is spoken to and reviewed by our team.
What does a replacement guarantee cover?
A replacement guarantee means the agency finds a new candidate at no extra fee if the placed hire leaves or is let go within a set period. Periods commonly run between 30 and 90 days, so confirm the exact period and conditions in writing. Accounting Baba offers 90 days.
